The best veterinarian in the hospital is not automatically the best person to lead it.
That can be an uncomfortable truth when hiring a Veterinary Medical Director.
Clinical excellence matters. A Medical Director needs credibility with the doctors they lead and a strong understanding of patient care. But the role also requires something many successful veterinarians have never been formally trained to do: manage other people.
A brilliant surgeon may be exceptional with patients and poor at resolving conflict. An experienced clinician may be highly respected but have no interest in holding colleagues accountable.
That does not make them bad veterinarians.
It may simply make them the wrong Medical Director.
Clinical Authority and Leadership Are Different Skills
A Veterinary Medical Director is often expected to lead other doctors while maintaining clinical standards and working closely with hospital operations.
That means the job requires more than seniority.
Can this person give difficult feedback to a colleague?
Can they manage disagreements without losing the trust of the clinical team?
Can they advocate for medical standards while still understanding the operational realities of the hospital?
Those are leadership questions, not clinical ones.
The Best Candidate May Not Be the Best Doctor
When beginning Veterinary Medical Director recruiting, organizations can become overly focused on clinical credentials.
Credentials matter. But once candidates meet the clinical requirements, the search should become more selective.
The better question is whether the candidate has demonstrated judgment, influence, and leadership.
Have they mentored other veterinarians? Led a team through change? Helped establish clinical standards? Taken responsibility for more than their own cases?
Those experiences may be more predictive of success as a Medical Director than being the most technically accomplished veterinarian in the building.
That is why a veterinary recruiter should evaluate the leadership component of the role separately from clinical qualifications.
A great Medical Director needs both.
