Why Your Director of Nursing Keeps Leaving

If you have hired multiple Directors of Nursing in the last few years, the problem may not be your recruiting process.

It may be the job.

A new hire can bring fresh energy, strong clinical experience, and every intention of staying. But if the role has been built around chronic understaffing, constant crisis management, unclear authority, or unrealistic expectations, the next Director of Nursing may simply become the next person to leave.

The Job Description Is Not Always the Job

A facility may advertise for an experienced DON to lead clinical operations, support staff, and improve outcomes.

The reality may be very different.

The person hired may spend every day covering gaps, managing emergencies, and absorbing problems that belong to multiple departments. A candidate who expected a leadership role can quickly discover they have been hired into permanent triage.

That distinction matters in Director of Nursing recruiting.

The strongest candidates are not evaluating a title alone. They are evaluating whether the position is realistically set up for success.

Authority Has to Match Accountability

A DON cannot be held responsible for everything without having meaningful authority over the things they are expected to fix.

If staffing decisions, budgets, operational priorities, and executive decisions sit elsewhere, but the Director of Nursing is still expected to solve the consequences, the role becomes structurally difficult to sustain.

This is one reason a nursing director recruiter should understand the organization behind the search, not simply match résumés to a job description.

Recruiting Cannot Fix a Broken Position

Hiring the right person matters. So does being honest about what the job actually requires.

Before launching another Director of Nursing search, ask whether the previous DON left because the candidate was wrong or because the role was asking too much of one person.

A better job description will not fix an impossible position. A stronger candidate may simply last longer before reaching the same conclusion.

The best recruiting process starts before the search. It starts with understanding exactly what you are asking someone to walk into.

Premier Search recruits senior healthcare and nursing leadership professionals, including Directors of Nursing and other critical executive roles within Assisted Living, Post-Acute, Executive Directors for Senior Living, dental, and beyond.

Sometimes the right hire is the answer. Sometimes the search itself is telling you to look more closely at the job.
